Synergy Effect between Performance and Mastery Orientations : A Study for Motivation of the Employees in ICT firm

This study aims to examine the relationship between job demand and motivation for ICT employees. Also, we focuses on the three-way interaction effect among job demand, performance orientation, and mastery orientation on employee motivation, based on achievement goal theory. Drawing upon the multiple-goal perspective, we argue that the two performance and mastery orientations can coexist in one person. Furthermore, we expect that the interaction effect between the two goal orientations would positively moderate the negative relationship between job demand and employee motivation. As a result, job demand was negatively related to employee motivation. The two-way interaction effects between either performance or mastery orientation and job demand were not statistically significant on employee motivation. However, the three-way interaction effect among job demand, performance orientation, and mastery orientation was significant on employee motivation. In the situation of high job demand, the positive moderating effect was the strongest when the both performance and mastery orientations were higher. The finding provides useful managerial implications for the positive synergy effect between the two goal orientations in order to overcome the excessive job demand.
